SURGE INSTITUTE 10-YEAR IMPACT REPORT Entering the Next Decade of Transformative Leadership LET'S BEGIN

In 2024, the Surge Institute celebrated not only our most productive and impactful year yet—but our 10 year anniversary. In this impact report, we will share our successes, work to quantify the impact and ripple effects of our work, and face the challenges that lie ahead. We invite you to join us as we look ahead with hope and unwavering commitment to the next decade of transformative leadership at Surge.
Mission and Vision X Our Staff and Board
  Back OUR MISSION
To educate and develop leaders of color who create transformative change for young people, their families and our broader communities.
OUR VISION
We are the preeminent pipeline addressing the dearth of leadership of color at decision-making tables. Surge educates, empowers and energizes leaders of color who will create transformative change in the communities they serve.

Letter from the Founder & CEO To our Surge Community,
What started over 20 years ago with a spark and a vision has come to fruition. When I first founded Surge ten years ago I was, and in many ways still am, what I call a reluctant entrepreneur. When I was getting my MBA, my peers were talking about becoming investment bankers or consultants—but I was focused on something completely different. I recently stumbled upon copies of the applications I sent to MBA programs back in 2002. When asked what I wanted to do, I said “build an institution that realizes the potential of communities and invests in the strengths of neighborhoods like the one I’m from."

And what a thrill it’s been, over the past ten years, with you all beside me making that dream come true. And what a thrill it has been, over the last ten years, with you alongside me making that dream come true. It’s proof that sometimes, we have to step out of our comfort zones. I didn’t see myself as a typical MBA graduate, and Surge is not a typical institution. With the help of my community—our community, who saw the vision and asked how they could help—we have impacted countless lives. But there are many more ahead of us.

We’re not satisfied to just talk about how far Surge has come. We are now called even higher. We’re called to dream bigger. And we’re called to push further. I look at the next decade with such excitement, such possibility, and the same spark and whisper from over 20 years ago that encouraged me to go after it. Are you ready to go with us?

In Community,
Carmita Semaan
Founder & CEO, Surge Institute

In November of 2024, the Surge Institute convened in Chicago for Ascension, its tenth anniversary event. The gathering brought together Architects, Founders, Funders, Staff, Fellows and Alumni to celebrate ten years of remarkable impact in communities across the US and raised over $1 million to lay the foundation for the next decade of transformative work.

Highlights of the evening included a fireside chat with Caroline A. Wanga, CEO of ESSENCE; a special proclamation by the City of Chicago extending gratitude to the Surge Institute, Carmita Semaan, and all Surge community members for a decade of impact, leadership and service; and a $500,000 donation from the NewSchools Venture Fund.

The Surge Story In 2025, the Surge Institute enters its second decade of transformative leadership. From the very first Chicago cohort to the multi-city movement we’ve become, looking back on the ways we’ve inspired leaders of color to transform their communities is a celebration of how far we’ve come and what great things are still ahead of us. See Our 10-year Journey

IMPACT While it is impossible to capture the magnitude of impact a single educator can make in their lifetime, these numbers showcase the exponential impact that takes place as a result of our programs. Our alumni, through this opportunity to grow their skills, have gone on to impact the next generation of leaders. This is where meaningful change begins. See More Impact

PROGRAMS Surge is a movement to transform the education space, elevating leaders of color to create an equitable and powerful system to better serve our youth and communities. Our programs all serve that mission. The movement is growing, and the ways in which we serve have grown as well. See the full suite of programs below. PUBLIC PROGRAMS NETWORK PROGRAMS Surge Fellowship
The Surge Fellowship is more than just a program—it's the first step in a movement. As the signature initiative of the Surge Institute, it’s a best-in-class, cohort-based experience that ignites, accelerates, and empowers emerging leaders of color in education. Fellows not only develop the executive-level skills to navigate complex systems and lead with impact—they embark on a journey that goes beyond personal growth.

This year our 10th cohort joined the ranks of our dynamic community of mission-driven leaders of color who support, inspire, and challenge each other to drive lasting change. This is a movement that doesn’t stop at leadership development—it transforms leaders into catalysts for systemic change.

Surge Academy
In service of our mission, the Surge Academy explores an innovative and far-reaching approach to transforming urban education for our youth and communities. As a traveling program, the Surge Academy cohort based experience, spends 7 months developing, elevating, and uniting emerging education leaders of color as a community so they can go on to build movements that influence, innovate and transform the education space within their own communities. In 2024, the Surge Academy expanded its footprint beyond Indianapolis, Kansas City and Las Vegas to include cohorts in Philadelphia, Detroit, and Washington D.C.— we couldn’t be more excited about the impact our fellowship had on the communities there. Power Surge Power Surge was created to focus on executive leaders and supervisors—people who often find themselves isolated and without a cohort of peers with whom they can learn, grow, and develop.

During an initial pilot program in March of 2023, 16 leaders of color from organizations all over the United States gathered in Birmingham, AL for a brand new Surge space where they could help co-create and co-conspire to bring a new program to life.

What started as a pilot has turned into a full-fledged program. 11 of the 16 leaders gathered for a second convening in Hilton Head, SC in November 2023—a great time of reflection, being challenged in legacy building, and telling our own stories. From here, we continue to build on the momentum to create a space for every leader to grow and incubate new ideas

Surge Angels
Surge Angels exists to prepare and launch rising entrepreneurs and business leaders of color in education. In this seven-month-long program with a cohort of Surge Alumni, participants are guided and supported in strategic business planning and matched with executive coaches with the experience to guide their entrepreneurial journey.

Getting started is always the hardest part. The program offers participants an opportunity to close the gap between ideas, business-preparedness, and implementation. Successful ventures begin from a place of knowledge, confidence, and support. This is where the Surge Angels program comes in.

At the end of the program, each participant or team presents their business proposals to an investment committee. This public showcase is more than just a “test drive” of a concept, but an opportunity for real investment. 60% of our founders launch their new ventures within 12 months of graduation.

Surge Angels has supported 31 total participants across three cohorts, awarding $250,000 to fund entrepreneurial ventures. We are thrilled to watch our Alumni dreams become a reality.

The Leadership Collaborative (TLC) An initiative of the Black Principals Network A signature initiative of the Black Principals Network(BPN), The Leadership Collaborative (TLC) is a cohort immersive learning experience created out of feedback from BPN members. While gathering data about what school leaders really need during this time, the repeat request was for an opportunity for leaders who share collective cultural backgrounds, experiences, and goals across the nation to gather, connect, innovate, and share solution-based strategies while building community.

TLC is a monthly, community space consisting of 7 sessions of which include 4 virtual and 3 in-person connection points that will provide a deeper sense of connection through programming. The program includes an intentional professional learner series, individual principal coaching, self-care strategies/practices, and a problem of practice that selected leaders nationwide will collectively work on together to take back to their school communities. Our goal is to support Black principals in their quest to proactively and effectively address the problems of practice germane to the school communities they serve.

Black Principals Network
The Surge Institute is proud to be the home of the Black Principals Network (BPN). Launched by the Charles and Lynn Schusterman Family Philanthropies, the Black Principals Network was designed to curate space for Black principals in pursuit of community, professional growth and collective liberation.

BPN envisions a nation where the brilliance, well-being, and success of Black principals are prioritized and nourished. Since 2021, BPN has been proud to be a community that offers such space.

Through individual programming focused on self-discovery, sustainability, and radical self-care combined with collective programming that centers on problem-solving, access to high-quality resources, and critical reflection, BPN helps further equip Black principals in their roles as leaders and educators, and adds to their well-roundedness as human beings.

BPN continues to thrive, having over 1,000 community members in 2024, and has expanded its programming to include The Leadership Collaborative Cohort, a Professional Learner Series, Open Forums, and Wellness Wednesday. The best is yet to come!

ALUMNI Surge has always been about community. As our programs expand and continue to welcome new cohorts year after year, we are honored to witness the growth of an amazing community of Alumni who have forged connections during and beyond our programs. From the friends you made during your program to the colleagues in a new city you met through an alumni event–Surge Alumni are contributing to impactful change across our globe and that number is growing year-after-year.

“Surge helped me find the confidence to change course in my career from program to people and culture and walk boldly in my unique talents and strengths.”
“After my fellowship, I became a more authentic leader with a clearly defined purpose and a new level of confidence in my passion. Surge allowed me to see myself as bold and a risk-taker (descriptions I might have used before Surge). Surge has taught me to chip away at doubt and fear that stifle my growth and lean into the brilliance and beauty of my dreams.” Marcus Wilson, DC ‘22, Angels ‘24

“The Surge experience, for me, was about breaking free from the invisible cages we don’t always realize we’re in. That clarity has fueled a deeper sense of purpose that transcends the workday. It’s no longer just about contributing to a system but about transforming it—rebuilding it and uplifting all of us, ensuring that we take no less than
we deserve. For that, I am
endlessly grateful.”
